Share your strategic goals, communicate problems and issues affecting the
company, and ask for suggestions to
harness their attitude - and competencies. Encourage crazy solutions; not
only does this spur creative thinking,
but it might result in genius-level
breakthroughs. Of course, reward them
when their good ideas are implemented. In fact, use a bulletin board to do
both - post kudos as well as requests
for out-of-the box thinking.
Give challenge-oriented employees
other responsibility, too. Include them
in decision-making situations, such as
the hiring of a new employee; allow
them to participate in interviews
to gauge the candidate's suitability
and fit. Similarly, offer stimulating assignments - where they get
total ownership of the problem and
process - to let them exercise their
insights and abilities, according to
Saunderson, and feel some stake in
the results.
Level 6: playing for mastery.
Your people operating at this level
seem to produce effortlessly, as
if they were born for their job.
Learning, for them, isn't about
acquiring new knowledge, it's about
knowing how to do what they do
better, according to sales coach Joe
Girard, because they're focused on
the craft of their work to produce
optimum results.
Consequently, you're not giving
them simple performance goals, you're
providing mastery goals that allow them
to pursue the satisfaction of doing work
well, and you're pushing them to best
themselves and achieve a greater good.
Of course, developing mastery takes
work. Help them envision what their
ultimate success could look like, highlight the changes required to achieve
that success, help them define the discreet skills they should practice, set a
timeline, and implement a practice plan
to build those capabilities. Then ask

the employee to document that practice
daily, including successes and setbacks,
and use it as a coaching tool. Along the
way, provide them with meaningful
tasks, offer them creative challenges, and
build affinity and commitment to their
shared values with your organization.
They're Olympic-level employees; help
them go for the gold.

Regardless of whether they're flailing or flourishing, your people all need
help to hold them to your standards
and coach them upward. It's an effort
worth making. A good employee is hard
to find; when you do, ensure you keep
them engaged so their feelings for the job
match the skills and promise they first
bring through your door. q
